3 הקשר שבין צדק ארגוני, התנהגות אזרחית ארגונית (OCB) ויצירתיות בארגון מאת: אבי ויינברג תקציר (OCB) ויצירתיות עבודת מחקר זו עוסקת בקשר שבין צדק ארגוני, התנהגות אזרחית ארגונית בארגון. מטרתה: לעמוד על טיבם של הקשרים בין משתנים אלו על מנת להוות מקור לידע ולהיות כלי ניהולי בידיהם של מנהלים בארגונים השונים. בעידן המודרני, נמצאים ארגונים במצב מתמיד של תחרות הגוברת משנה לשנה ומכך, שהארגונים נדרשים לשיפור מתמיד של ביצועיהם. מהצורך המתמיד לשיפור הביצועים, מחפשים המנהלים Harel & ) דרכים חדשות לניצול מקסימאלי של המשאבים הארגוניים העומדים לרשותם.(Tzafrir, 1999 יצירתיות הפרט מהווה את אבן הבניין לחדשנות הארגונית הנדרשת על ידי Tierney, Farmer & ) המנהלים על מנת לגלות את אותן הדרכים החדשות ולהסתגל אליהן.(Graen,1999 הבנה טובה יותר של הגורמים המשפיעים על היצירתיות והחדשנות בארגון יש בכוחה לתרום לתפוקות הארגוניות ומשכך, ליכולתו של הארגון להתמודד עם התחרות הקיימת בסביבתו הארגונית. המסגרת התיאורטית תומכת בהנחה כי עובד החש שנעשה עימו צדק בארגון חופשי מלעסוק בניסיונות להפגת מתח ההוגנות שאותו היה חווה לו הופרה ההוגנות מבחינתו. תיאוריית ההוגנות ותיאורית החליפין החברתי המוצגות בחלק התיאורטי של מחקר זה, מהוות את הבסיס הרעיוני להנחה כי בכך למעשה מתפנים אצל העובד משאבים חומריים ורגשיים אותם יכול להפנות לפעילויות אחרות. פעילויות שאינן מחובתו התוך תפקידית המכוונות הן כלפי הארגון והן כלפי הפרטים בארגון.(OCB) מעצם הפניית החלק הארי של משאביו לעיסוק עצמו ולביצוע מטלותיו ולא לפתרון מתח הוגנות, יתכן ויחשוב העובד על דרכים חדשות, יצירתיות, לשיפור אופן ביצוע משימותיו ובכך מהווה ה- OCB בסיס לרמת יצירתיות גבוהה יותר אצל אותו עובד. 4 ההשערות שהועלו בעבודת מחקר זו הן: ( a )כי קיים קשר חיובי בין צדק ארגוני לבין ( b )כי,OCB OCB קיים קשר חיובי בין צדק ארגוני לבין יצירתיות העובד ו- ( c )כי קיים קשר חיובי בין ליצירתיות העובד. עוד נבדק ( d )מקומו של משתנה ה- OCB כמשתנה מתווך בין משתנה הצדק הארגוני לבין משתנה יצירתיות העובד. המחקר נערך בשנת 2009 וכלל 95 מורים מ- 7 בתי ספר מהזרם הממלכתי במחוז חיפה. הממצאים שנתקבלו אינם מאפשרים לאשש את ההשערות הקשורות במשתנה הצדק הארגוני, קרי: (a) ו-( b ) ומכך שלא ניתן לאשש את (d). אך מנגד, אוששה ההשערה ( c )בדבר קיומו של קשר בין משתנה ה- OCB למשתנה היצירתיות. הקשר שנמצא במחקר מהווה נדבך משמעותי בהבנתנו את הגורמים המשפיעים על היצירתיות של העובד בארגון, ובעוד מחקרים רבים בוחנים את ה- OCB כמשתנה המהווה את התוצר של העובד, הרי שמחקר זה בוחן את ה- OCB בהיותו משתנה הגורם להיווצרותן של תפוקות ארגוניות. במישור התיאורטי, תורם מחקר זה להבנת הגורמים המשפיעים על היצירתיות של העובד כתחום ידע ומוסיף להבנתנו את הדינאמיקה המורכבת הכרוכה במשתנה ה- OCB. במישור המעשי, תורמים ממצאי מחקר זה להרחבתו של סל הכלים המצוי בידיהם של המנהלים בארגונים השונים. מנהלים שיכירו את הגורמים המשפיעים על היצירתיות של העובד במקום העבודה, כמו גם את הגורמים שאינם משפיעים, ויכירו את אופים של הקשרים בין אלו המשפיעים, יקל עליהם להפעיל את הכלים הניהוליים הדרושים להם להשגת אותה היצירתיות הנדרשת, ולכך תרומתו של מחקר זה. 5 The Relationship between organizational justice, organizational citizen behavior (OCB) and creativity in an organization By: Avi Vainberg ABSTRACT This research deals with the connection between organizational justice, organizational citizen behavior (OCB) and creativity in the organization. The purpose: to stand on the nature of relationships between these variables in order to be a source of knowledge and be an administrative tool in the hands of various managers in organizations. In modern times, organizations are in a constant state of growing competition from year to year, thus, must the organizations constantly improve the performance. The constant need to improve the organizational performance making the managers look for new ways to maximize the organizational resources they possess (Harel & Tzafrir, 1999). Individual creativity is being the building block of the organizational innovation that is required by corporate executives how wish to discover those new ways. Ways of the adaptation to the changing organizational environment (Tierney, Farmer & Graen, 1999). Better understanding of the factors that affect creativity and innovation in an organization has the power to contribute to organizational produce and as a result, to the organization's ability to cope with competition corporate environment. The Theoretical framework supports the assumption that the employee who feels organization justice is free from attempts to loose the equity-tension that one might have been Feeling if he would experience un-justice toward him. The equity theory and the social exchange theory presented in the theoretical part of this study, constitute the conceptual basis for the assumption that it actually evacuate in material and emotional resources the employee can refer them to other activities. Activities

6 that are not in role duty and which are targeted toward the organization and to the individuals in the organization (OCB). By directing the bulk of its resources to the tasks and work itself, instead of solving fairness issue or dealing with equity-tension, the employee may have and think of new ways, creative ways, improving his or his colleagues tasks performance. That how OCB is being the foundation to the workers higher level of creativity in the workplace. Hypotheses raised in this research work are: (a)that there is a positive relationship between organizational justice and OCB, (b)that there is a positive relationship between organizational justice and employee creativity and (c)that there is a positive relationship between OCB employee creativity. In addition, the study (d)examined the place of OCB as a mediator variable between organizational justice and employee creativity variables. The study was conducted in 2009 and included 95 teachers from 7 mainstream state schools in the Haifa District. The findings obtained do not allow to confirm the hypotheses related to organizational justice variable, namely: (a) and (b) and thus the one can t not confirm (d). But on the other hand, confirmed the hypothesis (c) the existence of a connection between the OCB variables and between the employee creativity. The connection that had been found, is being a major element in research constitutes as a significant element to our understanding of factors affecting the creativity of the employee organization. And while many studies examine the OCB as the product of the worker, this study examines the OCB as a variable factor that makes the workers products and by that the organizational outputs. In theoretical level, this research contributes to understanding the factors affecting the creativity of the employee as field of knowledge and adds to our understanding of the dynamics and complexity of the OCB variable. In the practical level, this study's findings contribute to expansion of the basket of tools found in the hands of various managers in organizations. Managers recognize the factors affecting the employee's creativity in the workplace, as well as the factors do not affect, and recognize the bakers of the relationship between these influential, will facilitate them to run the administrative tools they need to achieve the same creativity required, and thus the contribution of this research.
